Fornes, Tonette S. Rocco und Karen K. Wollard (2008) thematisieren die mehrdimensionale affektive Bindung von Arbeitnehmern gegenüber ihrer Organisation, ihrer Arbeit und ihrer Arbeitsumgebung.
Die Bedeutung dieser Bindung wird ersichtlich, wenn man sich vor Augen führt, dass sich die auf mangelnde affektive Bindung der Arbeitnehmer zurückzuführenden ökonomischen Verluste der US-amerikanischen Volkswirtschaft jährlich auf bis zu 350 Milliarden USDollar belaufen.

Den positiven Effekten eines hohen commitments – höhere Arbeitszufriedenheit, Leistungssteigerungen und längere Arbeitsverhältnisse – zum Trotz
ist schwaches commitment in den meisten Industrien sehr ausgeprägt.
Als Ursache für rückläufiges commitment sehen Fornes et al. neben Lohnerosion und den gestiegenen Produktivitätserwartungen der Arbeitgeber auch Defizite in der Strukturentwicklung von Unternehmen an.
Um die Leistungsfähigkeit einer Organisation zu verbessern, reicht nach Meinung der Autoren die Umsetzung der Prinzipien von good management und good leadership nicht aus. Deutlich verbessert werden könne sie aber durch höheres workplace commitment der Arbeitnehmer. Diese Art der verpflichtenden Bindung stelle ein unterscheidendes Merkmal zwischen leistungsstarken und nur durchschnittlich leistungsfähigen Organisationen dar.
Zeigen Arbeitnehmer und Arbeitsgruppen ein hohes workplace commitment und
identifizieren sich mit den Unternehmenszielen und -werten, so arbeiten sie disziplinierter und weisen eine höhere Arbeitszufriedenheit auf. Zudem ist dann die Mitarbeiterfluktuation geringer, weil die Arbeitnehmer gewillt sind, ihr Arbeitsverhältnis länger aufrechtzuerhalten.

In der vorliegenden Hausarbeit soll das von Fornes et al. formulierte Konzept des workplace commitment vorgestellt werden. Hierfür werden kurz die Forschungsfragen und die angewandte Methodik erklärt. Anschließend sollen die in der Studie entwickelten Bedingungen (congruency, interesting work, clarity of purpose, equity and fairness, feedback, empowerment und autonomy) für workplace commitment erläutert werden.
Schließlich wird am Beispiel des Internationalen Kultur- und Wohnprojektes (IKuWo e. V.) in Greifswald der Versuch unternommen, das im ökonomischen Kontext verortete Konzept auf den Bereich ehrenamtlicher Tätigkeiten zu übertragen und damit zu untersuchen, in welcher Gestalt hohes workplace commitment die schwache ökonomische Bindungskraft einer ehrenamtlichen Arbeitstätigkeit kompensieren kann.
